Which type of leadership most improves follower satisfaction with the leader, transactional leadership and contingent rewards, or transformational leadership? What is the evidence that one is more effective than the other? How would you explain these results?

Judge and Piccolo’s (2004) meta-analysis of transformational leadership examined 93 studies with a combined sample of 17,105. They found that transformational leadership had a strong positive relationship with followers’ job satisfaction. Thus, followers were more likely to like their jobs when they had leaders who used a transformational leadership style. Moreover, transformational leadership was strongly related to how satisfied the followers were with their leader. Clearly, employees are more satisfied when their leaders use transformational leadership. The followers also had higher levels of motivation when their leaders used transformational leadership. Thus, transformational leadership improves followers’ job satisfaction, their satisfaction with the leader, and their motivation levels.
Judge and Piccolo (2004) also used a multiple-regression analysis to see if transformational leadership improved satisfaction levels over and above the improvement due to the use of transactional leadership and contingent rewards. They found that transformational leadership had a considerably larger effect on follower satisfaction with the leader than did transactional leadership (although contingent reward was still positively related to satisfaction with the leader). In addition, transformational leadership also augmented the ability to increase follower motivation over the effects of contingent rewards (contingent rewards was still important). Thus, to improve followers’ satisfaction with the leader and followers’ motivation levels, leaders should use both transformational leadership and contingent rewards.
The students would need to expand on these results and give their opinions as to why transformational leadership is more important.
