The psychological contract consists of individual beliefs or perceptions concerning the terms of the
exchange relationship between the individual and the organization. A key element of establishing
employee expectations is the differentiation of roles and hierarchy of authority embodied in the
organizational structure.
The psychological contract is fundamentally tied to how people view themselves. Because people in
different cultures have very different conceptions of the self and the interdependence of themselves
and others, cultural differences can influence how individuals perceive and manage the social exchange
with their employer.
Cultural differences can be found in the extent to which social cues are important in defining the
contract, the extent to which characteristics of the contract are shared among organization members,
and the extent to which the contract with the employer is perceived as transactional or relational. We
expect individualists to have a more transactional perception of the relationship with their employer,
whereas a collectivist’s perception would be more relational.
In addition to influencing contract formation, cultural variability can influence what is perceived as a
violation of the contract and how such violation develops. Culture might also affect employee responses
to violations in the psychological contract both directly and indirectly. That is, cultural norms can
indicate appropriate responses to changes in the relationship with their employer.
