Judge and Piccolo (2004) used a meta-analysis to examine whether transactional leadership improved follower job attitudes. They found that the leader’s use of contingent rewards increased followers’ job satisfaction. In addition, using contingent rewards increased followers’ satisfaction with the leader—apparently followers like leaders who reward them for good performance. Finally, leaders who used contingent rewards improved followers’ motivation levels—rewards really do work. Thus, leaders who use contingent rewards improve followers’ job satisfaction, followers’ satisfaction with their leaders, and followers’ motivation levels. As a result, using contingent rewards improved the leader’s own job performance and effectiveness. Their results are consistent with the results of another meta-analysis which also found that leader rewarding behaviors generally improve follower attitudes (Podsakoff, Bommer, Podsakoff, & MacKenzie, 2006).
