Many firms, both unionized and non-unionized, follow a procedure of progressive discipline that proceeds from an oral warning to a written warning to a suspension to dismissal. If progressive discipline is to be effective, however, employers need to follow four rules. Specifically, the employee needs to (1) know what the problem is, (2) know what he or she must do to fix the problem, (3) have a reasonable period of time to fix the problem, and (4) understand the consequences of inaction.
At the same time, there are downsides to progressive discipline. It can be frustrating for managers and employees to tolerate poor behavior and performance while they "wait out" the progressive-discipline process. It is time-consuming and requires proper documentation. On balance, however, progressive discipline is the policy of choice for most employers. By giving employees a second or third chance to change their inappropriate behavior to conform to the company's standards of conduct, such a policy is employee friendly and less susceptible to challenge in litigation than alternative approaches without progressive steps. However, severe issues such as violence, theft, vandalism, and gross insubordination might warrant immediate discharge without the need for progressive discipline.
